Been talking to alot of URM applicants for surgery. My advice . Follow my thread
1)Don’t fall for all recruitment strategies
2) ask about culture & attrition rates
3)Talk with URM residents in the program
4)look at the dean& leadership
5)Go to a program that at least has some patients that look like you

6)county care should be university hospital quality of care
With that I leave two words Dr Herb Chen. @herbchen
7)Goto a place that has a culture of promotion you seeURM faculty being promoted
8)look at their involvement in diverseorganizations & representation at their meetings
9)look at diversity in the administration & staff
10) Talk with the URM alumni from the programs get on Twitter, Linkedin, etc and send someone a message - most of us will respond
11) pay close attention to what’s been displayed on the walls
12) Pay attention if the PD encourages you to talk with URMs in the program
13) somethings you shouldn’t have to ask , should be offered , having kids, lifestyle , personal stuff, what they are doing around culture change
14) Are non-URMs engaging you & appear happy to support you there —( marker of social isolation )
15) Do people that train there want to come back after their fellowship etc
